Abstract : Medical doctors traditionally head healthcare institutions especially in the developing countries but of recent there has been increased agitation by other medical professionals challenging this practice, and this has come with an avalanche of challenges. In addition, there are complex employee features such as; non-implementation of signed agreements arising from negotiation, the reoccurring frictions among healthcare professionals over headship in hospitals, perceived discriminatory pay structure is another source of worry, while poor interpersonal relationships which has led to inter-professional conflicts, coupled with other corporate welfare packages which have further compounded issues and worsened these agitations. This situation has led to interdisciplinary conflicts amongst the healthcare professionals. Hence, the study examined the impact of conflict management dynamics on staff performance in selected tertiary healthcare institutions in North-central, Nigeria. The specific objectives were to: establish the extent to which conflict management dynamics impact employee commitment of Tertiary Healthcare Institutions in North-central, Nigeria; examine how conflict management dynamics impact service delivery in Tertiary Healthcare Institutions in North-central, Nigeria; evaluate the impact of conflict management dynamics on job satisfaction in Tertiary Healthcare Institutions in North-central, Nigeria and determine the relationship between interpersonal relationship and service quality in Tertiary Healthcare Institutions in North-central, Nigeria. A sample size of 353 respondents were selected using a multistage sampling techniques from a population of 3,069 members of staff the University of Ilorin Teaching Hospital, Federal Medical Centre, Bida and Federal Medical Centre, Lokoja. The study combined closed ended questionnaire and structured interview to elicit information from the sampled population. The responses from questionnaire were analysed with standard multiple regression and correlation analysis while interview responses were also analysed thematically with Nvivo12. The results revealed adjusted r2 value of 0.535, 0.264, 0.306 and correlation coefficients of 0.163, 0.351, 0.049 and 0.448 respectively. The thematic analysis also revealed a positive relationship between conflict management dynamics and staff performance. The study concluded that headship tussles should well managed to enhance service delivery to patients while negotiated agreements are honoured by government in order to prevent strikes. Finally, conflict management should be geared towards merit, equity, a clearly defined job description for staff to know their official boundaries, and to discourage sentiments in order to ensure efficient staff performance in the selected tertiary healthcare institutions in North-central, Nigeria. The study recommended that the government should take the issue of signed agreements during negotiation very seriously in order to extract the commitment of employees and prevent future occurrence of conflict, while management of tertiary healthcare institutions should expose themselves to the dynamics involved in negotiation. Also, proper management of headship tussles in the healthcare sector by both the government and policy implementers should be encouraged placing more emphasis on clear job description which will define official roles and functions of various professionals in the health sector in order to enhance service delivery.
